The research constructs the hypothesis of relationship model between teacher pay satisfaction and teacher performance by theoretical analysis, applies the cluster sampling method to conduct questionnaire surveys to 1,190 teachers from 40 middle schools in the cities of Beijing, Shanghai and Shenyang, and adopts covariance structural model to analyze the relationship between pay satisfaction and teacher performance. The results show that teacher management process and principal instructional leadership have positive effects on perceived organizational support. Teachers’ perceived organizational support positively affect their perception and evaluation to pay results satisfaction. Teacher pay results satisfaction and principal instructional leadership also positively affect teacher performance, and teacher pay management process satisfaction doesn’t directly affect teacher performance.
