Pathways Between Tranformational Leadership and Teacher Retention in Chinese Schools Through Communication and Organizational Citizenship Behavior

Abstract

The purpose of this study is to understand the mediating roles of communication and organizational citizenship behavior (OCB) in the relationship between transformational leadership and teacher retention. In order to answer the research questions, we collected survey data from 571 middle school teachers in 13 schools in Qingdao, China. Confirmatory factor analysis (CFA), structural equation modeling (SEM), and bootstrapping were used to analyze the data. The research results showed that transformational leadership has both direct and indirect effects on teacher retention through cultivating a good communication environment and improving teachers’ sense of organizational citizenship behavior. This study provides evidence for improving teacher retention in the Chinese context.
