Abstract

This research aims to address the limited training provided to school mid-level leaders in an ethical context, with a focus on promoting social justice and reducing racial injustices. The study proposes a role-play simulation training for mid-level leaders, leading to the formulation of ethical guidelines within a holistic approach framed by the social-ecological model (SEM). Drawing on 30 role-play simulations and group debriefings involving ethical dilemmas in leadership, a qualitative analysis uncovered ethical guidelines organized within five SEM layers that reflect mid-level leaders’ social context. This training fosters an ethical climate in schools characterized by social justice, equality, and the reduction of racial injustice. It may lay the foundation for a code of ethics for school mid-level leaders and educators.
