“This Is Not for Me”: BIPOC Experiences of DEI (Diversity, Equity, and Inclusion) Trainings

Abstract

Diversity, equity and inclusion (DEI) trainings can be a challenging experience. Sometimes that is the goal, as in trainings based on transformative learning theory (TLT), where learners are put in a “disorienting dilemma.” The UCSF DEI Champion training is grounded in TLT and contact theory. A prior evaluation of the training found concerns for racial harm in a subset of post-training survey comments. To deepen our understanding, we performed interviews with self-identified BIPOC individuals who completed the training. Our findings suggest there can be pressure to “re-live” trauma for the benefit of white peers in DEI trainings. Despite this, many valued cross-racial dialogue but emphasized the role of facilitation. Others felt a need for intentional design with attention to identity.
