This qualitative study utilizes visual ethnography to understand the experiences of Black faculty at a West coast university and drive the reimagining of recruitment and retention of Black Faculty at PWIs. It aims to imagine institutional policies supporting faculty from marginalized backgrounds. Unpacking Black faculty experiences of different ranks, the study explores pre-entry, during, and post-entry to academia. It focuses on how institutions can better support minoritized faculty. In this paper we detail how documentary approaches serve to document and disseminate findings to broader audiences as pedagogical tools and contribute significant scholarship to research archives.
