The Paradox of DEIB Work: Navigating Vulnerability Among Minoritized Communities in Change Efforts

Abstract

Fostering diversity, equity, inclusion, and belonging (DEIB) presents a paradox. Institutions aiming to enhance DEIB often unintentionally exacerbate othering while attempting to promote inclusivity. This paper, informed by a National Science Foundation (NSF) funded ADVANCE grant at X University, delves into the Immunity to Change (ITC) Facilitator Program’s challenges in promoting systemic change. Engaging three cohorts of faculty, staff, and administrators trained in ITC methodology, the study reveals that efforts to dismantle deeply held beliefs can feel unsafe to minoritized individuals.
Findings highlight concerns about vulnerability and inclusivity, prompting a reassessment of the ITC framework. The proposed “Integral Change” framework aims to balance personal growth with systemic awareness, offering a holistic approach to DEIB in higher education.
