Intrinsic Motivation is Not Enough to Reach Full Professor – A Qualitative Exploration of Mid-Career Faculty

Abstract

This study explored the intrinsic motivations that drive tenured associate professors at U.S. universities to pursue promotion to full professor. Limited research exists at this stage of the academic journey which is rife with challenges that test professors’ motivation to advance in rank. Using a basic qualitative design, the study involved two interviews with each of seven participants. Thematic analysis, guided by career motivation theory—specifically career resilience, insight, and identity—revealed that both intrinsic and external factors influence this career decision. Findings suggest that intrinsic motivation alone is often insufficient to overcome obstacles. The study offers insights and recommendations to better support faculty navigating this complex and often under-supported professional transition.
