When Experience Walks Away: Why Mid-Career Teachers Leave the Classroom

Abstract

Increasing numbers of mid-career teachers (5–25 years of experience) are leaving the profession, disrupting school stability and preventing achievement of student outcomes. This mixed-methods study, guided by Bronfenbrenner's Ecological Model, explores the systemic, organizational, and personal factors behind mid-career attrition, including pandemic stress, shifting policies, intensifying workload, and declining professional respect. Quantitative surveys and narrative interviews with former mid-career teachers highlight key “turning points,” revealing the loss of mentorship and expertise, as well as consequences for teacher morale and new teacher support. Findings offer evidence-based recommendations for retaining experienced educators, strengthening school communities, and leveraging personal narratives for healing and advocacy. Limitations include possible response bias and limited generalizability.
