Teacher leaders are vital for enhancing teacher capacity and driving educational change. Within Chinese-specific professional development model of master teacher studios (MTS)—whether master teacher leadership elevates regional teaching effectiveness and through what mechanisms remains unexplored, with scarce empirical evidence. Addressing this, we investigate impact mechanisms of master teacher leadership on MTS effectiveness. Using Structural Equation Modeling (SEM) with 2445 Chinese MTS members, we demonstrate that master teacher leadership significantly and positively influences MTS effectiveness, mediated by teacher collaboration and moderated by organizational support. This study reveals the black box of leadership influence, demonstrating teacher collaboration’s core driving effect and organizational support’s sustained moderating. The findings provide theoretical and practical guidance for maximizing MTS effectiveness, advancing educational transformation.
