Organizational Change Fatigue and Intention to Leave Teaching: International Evidence

Abstract

This study explores how organizational changes impact teachers’ well-being and commitment to teaching. Using OECD TALIS 2024 data from over 50 countries, this study adapts Bernerth’s business-sector organizational change fatigue scale to examine how perceived changes in an organization associate with teachers’ workplace stress and likelihood to leave teaching. Analyzing OECD TALIS 2024 data, this study finds that teacher change fatigue significantly predicts workplace stress and intentions to leave teaching. In 32 of the 52 countries, change fatigue increases likelihood to leave teaching. In all countries, workplace stress continues to significantly increase the likelihood to leave teaching in the next five years. These findings highlight the need for balanced policy implementation to sustain teacher morale and retention amid ongoing changes.
