Rethinking Change: Conceptual Shifts in How Educational Leaders Understand Organizational Conditions

Abstract

This study investigates what ideas about organizational functioning are most salient to educational leaders enrolled in an Ed.D. program and how those ideas shift over time. Drawing on data from a multi-session engagement with the Modes of Reproduction (MoRe) framework, the study examines how scholarly practitioners make sense of the organizational conditions that shape change and persistence in their institutions. Through collaborative sessions and structured reflection, participants began to revise prior assumptions about policy, silos, and leadership. They moved from technical or individual-focused explanations toward more systemic understandings of how structures, routines, and interests reproduce or disrupt change. These findings highlight the importance of conceptual tools that support deeper organizational analysis in leadership preparation.
