The Relationship between Equal Opportunity Climate and Organizational Effectiveness

Abstract

This research examines a conceptual model of the relationship between equal opportunity (EO) climate and organizational effectiveness (OE). We used data from 153,547 military and civilian personnel who had completed the Defense Equal Opportunity Organizational Climate Survey (DEOCS) between 2005 and 2007. Based on previous research, we expected that individual’s level of trust and cohesion in the organization will have a strong mediating effect between EO climate and OE outcomes. Based on regression analyses, the results clearly linked perceptions about EO climate with perceptions about OE with respect to three domains --- work group effectiveness, organizational commitment, and job satisfaction. Implications of these findings are discussed, highlighting that with proper planning and attention, organizational structures, positive role modeling, and socialization processes can all lead toward a positive EO climate that contributes to greater organizational effectiveness.
