Teachers' Pay Satisfaction Structure: Evidence From Primary and Secondary Schools in China

Abstract

Teachers’ pay satisfaction structure is the theoretical basis to incentive teachers. This study aims to construct and verify teachers’ pay satisfaction structure in China. The study conducted in-depth interviews with 24 teachers and a survey among 1218 teachers from 45 primary and secondary schools in three regions of China. Teachers’ pay satisfaction structure includes two aspects: satisfaction with pay result and satisfaction with pay management process. The pay result includes two dimensions of promotion and training and salary level and raise. The pay management process includes three dimensions of teachers’ engagement, reasonableness of distribution rules and openness and transparency of distribution. This structure is different from that of America. it is important to extent more attention to non-monetary pay satisfaction.
